Overcoming the Five Dysfunction of a Team Essay

The majority of Patrick Lencioni’s work The Five Dysfunctions of a Team is a fictionalized account of a very typical management challenge. The fictitous company is DecisionTech, a 150 person software start-up in Silicon Valley. The company, thanks to the efforts of Jeff the company’s firstCEO, is well funded and staffed with top level executives. However, the company is lagging behind several competitors and the board has replaced Jeff with Kathryn. Kathryn immediately begins a careful review of the situation and determines that the senior management team isn’t much of a team at all. Utilizing a series of exercises and off-site meetings, Kathryn begins an aggressive team building (and team thinning). She opens ever meeting of her direct reports with the following speech: â€Å"We have a more experienced and talented executive team than any of our competitors. We have more cash than they do†¦We have better core technology. And we have a powerful board of directors. Yet in spite of all that, we are behind two of our competitors in terms of both revenue and customer growth. Can anyone here tell me why that is?† In fact, Kathryn goes on to open every executive team meeting with this very quote. In time, Kathryn observes the personality traits of her team and their short comings clearly illustrate the 5 dysfunctions of a typical team: Teams need trust to communicate honestly and openly > Absence of Trust   Fear of Conflict Teams must commit together > Lack of Commitment. Analyse the presentation of Crooks in â€Å"Of Mice and Men†. Comment on how this helps to create a realistic picture of 1930’s California  John Steinbeck’s â€Å"Of mice and men† was written in the 1930’s, a time of great depression throughout the world. It was a time when racism was still widespread in America. It is based on a ranch in California. In the story Crooks is the only black person on the ranch. Crooks is disabled, with a crooked back where â€Å"a horse once kicked him†. It describes him as having â€Å"pain tightened lips† because of this. He is also described as being â€Å"a proud aloof man†. He is shown to be an educated man through the fact that he owns a dictionary and tries to research what rights he does have by using his â€Å"mauled copy of the California civil code for 1905.† The fact that Steinbeck uses the word mauled infers that it was used a great deal. In the story, Crooks was treated with little respect. He acts like he wants no real contact with the white workers on the ranch by â€Å"keeping his distance and demanding that other people kept theirs†. I think that he really wanted some friends but doesn’t show it because no-one will be friends with him. The boss also has no respect for him and takes his anger out on him for no reason when he is mad. He lives in a tack room built onto the side of the barn because he is unwanted in the bunkhouse. This is probably due to the fact that the society of the time believed in racial segregation. He has no friends on the ranch and is totally isolated. He had no rights or a say on what goes on on the ranch or in America for that matter. There were thousands like him all over America that were stuck in the same situation. They were not treated well for what seems to me a trivial reason. The book was very controversial at the time as Steinbeck portrays Crooks as being the same inside as any other man. This is a view that challenged all of the other contemporary views at the time. A lot of people were outraged at this as they thought of Crooks and other black people as somehow inferior to them. The fact that we only meet Crooks at all is an accident. I think he hated his life there on the ranch, but had no way to get out of it. In the first part of the book (chapters 1-3) we find out the views of Crooks from the other characters there. The racism towards him may have been innocent as the racism in the country then was inherent (passed down through the generations). We now move on to chapter 4, where we find out about Crooks and his own opinions through an accidental encounter with Lennie. It all starts when Lennie is in the barn with his pup and everyone else has gone into town. He sees the light from Crooks’ little hut which is built into the barn. He stumbles in and Crooks acts like Lennie is unwanted – â€Å"Crooks scowled but Lennie’s disarming smile defeated him.† I think that he actually thought about it and realised that he could do with some company. Steinbeck uses Lennie’s character to ‘accidentally’ stumble upon him because Lennie does not understand the political views of the world at that time, so he walks right in and talks to him the right way, treating him with respect, as he would anyone else. Crooks then settles down a bit and pours out what seems to be his entire life story to Lennie, now he finally has someone to talk to. He tells him about his life before working on the ranch. He speaks of the fact he was happy before, and says that his father had a chicken ranch. Maybe this meant he would prefer to be back there, missing his relatives who he knows would treat him as an equal. He also talks about that he used to play with the local white kids and that his â€Å"ol’ man did not like that†. He then proceeds to say â€Å"I never knew why till long later why he didn’t do that. But I know now.† During the conversation, Crooks asks Lennie what he would do if George (who he relies on completely) never came back. It seems like Crooks is getting excited over having an advantage over a white person, â€Å"Crooks’ face lighted with pleasure at his torture† but later on you think about it and realise what Crooks was trying to do. He was showing Lennie what it would be like to be him, to have no-one and be completely alone. He then explains this to Lennie: â€Å"a guy needs somebody – to be near him†¦A guy goes nuts if he ain’t got nobody.† Through this we realise how truly lonely he really is. Lennie starts talking about his and George’s dream of getting their own ranch somewhere. Candy then appears at the doorway and Crooks lets him in. Candy confirms all that Lennie says and they share their dream with him. Crooks then realises that they might succeed in getting a ranch. He then says â€Å"†¦If you†¦guys would want a hand to work for nothing – just his keep, why I’d come and lend a hand.† He suddenly realises what this could mean for him. He sees this as an opportunity to escape from his life on the ranch and make a new life for himself He is still holding onto that dream when suddenly Curley’s wife appears in the doorway. She makes all three men feel uncomfortable. She comments that everyone else had â€Å"left the weak ones here.† This is ironic really because what she doesn’t realise is that she too is classed as a ‘weak one’ for being female (women were still unable to vote then and males were the dominant gender). Crooks is then taken in by the dream to the extent that he forgot his place. For a moment he seems as brave as any man. He stood up to Curley’s wife and demands her to leave – â€Å"You ain’t got no rights comin’ in a coloured man’s room†¦Now you just get out.† Curley’s wife then threatens him: â€Å"You keep your place Nigger. I could get you strung up on a tree so easy it wouldn’t even be funny.† The reality then hits him. His dreams shattered. He then remembers his place, at the bottom of society. â€Å"Crooks had reduced himself to nothing. There was no personality, no ego – nothing to arouse either like or dislike.† Being threatened like this pushes him back down to earth, and he realises that she is right. She could easily get him lynched if she wanted to. I think that overall Steinbeck succeeds in creating a roughly realistic picture of the general attitudes towards racism in the 1930’s. He creates a convincing character in Crooks that makes you think of the ethics behind racism overall. Why does it happen? Why are people different on the outside any different on the inside? I think that Steinbeck’s intentions were to present these and other questions to the reader and make them think about the reasoning behind traditional racist attitudes.

Their closeness, already hinted at by the boy becoming dizzy in the fog of his father’s whisky breath, is again encountered in the third stanza as man and boy hold hands and à ¢â‚¬Å"At every step you missed / My right ear scraped a knuckle† (11-12). Finally, the poem ends as the boy is waltzed off to bed with the reader’s imagination finishing the dance in a flourish, swinging the boy around in the air until his clinging hands come loose and he lands squarely in the center of a soft mattress and comfortable sheets. However, as the poem is read through, the reader is left with an uneasy sense of things being not quite right, as if there is something much more sinister occurring within the lines of the poem than this surface impression reveals. Upon closer inspection, it becomes clear that this sinister element emerges as a result of the specific words Roethke uses to build his imagery. It helps marketers know that how an individual makes decision to spend his available resources (money, time, and effort) on consumption related items. However consumer behavior is a complex system where there is an interaction of various social, economic and psychological factors. The two wheeler industry has experienced an accelerating thrust for the last 5 years. As table shows production of two wheelers which was 42. 71 lakhs in 2005-06 has increased to 76. 01 lakhs in 2009-10. 1. 2 THE MOTORCYCLE INDUSTRY BOOM The Indian two wheeler industry has been undergoing a massive change. The population explosion, the transition from scooters to motorcycles, from 2-stroke engines to 4-stroke, from smaller engines to bigger ones everything seems to be happening at the same time. The growth of the segment has been significant in the last 10 years particularly when the consumer preference has shifted from scooters to motorcycles and from 2-stroke to 4-stroke engines. 9 All this has been an outcome of a steady rise in the level of individual income, a change in the mind-set brought about by the spread of education and pervasiveness of media, a growing need for personalized transport among the  members of all age-groups, etc. No more is a vehicle treated as just a commodity but has become an integral part of ones personality. It is then only natural that everything else associated with this industry should change too. The demand for motorcycles has been influenced by a number of factors over the past five years. The key demand drivers for the growth of the motorcycle industry are as follows:Inadequate public transportation system, especially in the semi-urban and rural areas; Increased availability of cheap consumer financing in the past 3-4 years; Increasing availability of fuel-efficient and low-maintenance models. Increasing urbanization, which creates a need for personal transportation Changes in the demographic profile; Difference between two wheeler and passenger car prices, which makes two wheelers the entry-level vehicle; Steady increase in per capita income over the past five years; and Increasing number of models with different features to satisfy diverse consumer needs. The Indian two wheeler industry has undergone a significant change over the past 10 years with the preference changing from scooters and mopeds to motorcycles. The scooters segment was the largest till FY1998, accounting for  around 42% of the two wheeler sales (motorcycles and mopeds accounted for 37% and 21 % of the market respectively, that year). However, the motorcycles segment that had witnessed high growth (since FY1994) became larger than the scooter 10 segment in terms of market share for the first time in FY1999. Between FY1996 and 9MFY2009, the motorcycles segment more than doubled its share of the two wheeler industry to 79% even as the market shares of scooters and mopeds stood lower at 16% and 5%, respectively. While scooter sales declined sharply by 28% in FY2005, motorcycle sales reported a healthy growth of 20%, indicating a clear  shift in consumer preference. This shift, which continues, has been prompted by two major factors: change in the countrys demographic profile, and technological advancements. In an effort to satisfy the distinct needs of consumers, producers are identifying emerging consumer preferences and developing new models. For instance, motorcycles with engine capacity over 150 cc, is a segment that has witnessed significant new product launches and hence, become more competitive. The indigenously launched Pulsar 150 had met with success on its launch and thereafter, a host of models have been launched in this segment by various players. While Bajaj Auto launched the Pulsar (150 and 180 cc) with digital twin spark technology (DTSi) that offers a powerful engine and fuel efficiency of 125 cc models, model launches by other players include LMLs Graptor/Beamer, HMSIs Unicorn besides the HHMLs CBZ (improved version launched in 2007-08) and TVS Fiero F2. The products in this segment cater for style conscious consumers. Quite a few players are developing models combining features such as higher engine capacity with optimum mix of power and performance, and superior styling. However, the extent of shift to these products would depend on the  positioning of such products in terms of price. 1. 3Need of the study 11 The study makes significant contributions to consumer preferences concerned with 150 cc motorcycles. Various attributes, affecting purchase of 150 cc motorcycles have been identified and the existing prominent brands of 150 cc motorcycles have been compared on the basis of various attributes. These findings will be useful for both students as well as teachers of the subject. The study will have great implications from marketer’s point of view in sales strategy formulation. CHAPTER-2 REVIEW OF LITERATURE A brief review of the literature is of immense importance with respect to any research. It is essential for understanding the scope and spectrum of research  objectives. Various aspects of consumer preference like consumer satisfaction, impact of various attributes on purchase behavior, consumer perception, and consumer dissatisfaction are measured. 12 . Dhar and Sherman (1996) examined the effect of common and unique features in consumer choice. They said that consumer choice often involved a comparison among the available alternatives. It was proposed that attractiveness of the choice set could be enhanced or reduced by altering features, which appeared unique. Chernev (1997) examined the effect of common features on brand choice and moderating role of attribute importance. It was argued that when brand attributes differed in importance, common features were likely to enhance consumer preferences for the option with the best value on the most important attribute, thus further polarizing brands’ choice shares. In contrast when attributes were similar in importance, common features were likely to have an opposite effect, equalizing brand shares. Thus, when attributes had equal importance, adding a common feature to a pair of options leads to an equalization of choice shares, whereas, when attributes differed in importance, common features  enhanced the choice share of the option with the best value on the most important attribute, leading to a further polarization of brands’ choice shares. Dhar et al (1999) suggested that the construction of both similarity and preference judgments could be captured by a feature-matching model that allowed for shifts in the relative weights assigned to the various features of the alternatives being compared. An application of this model was that engaging in one comparative process (e. g. , similarity) can influence the relative weight assigned to the features that were considered in a second comparative judgment (e. g. , preference). The effect of engaging in an initial comparison task on subsequent 13 preference judgments was tested for stimulus-based choice sets. The results on choice deferral and choice satisfaction were consistent with the notion that engaging in similarity/dissimilarity comparisons altered the relative weight assigned to common and unique features for the two alternatives. Heilman et al (2000) examined how brand preferences and response to marketing activity evolved for consumers new to a market. They developed a theoretical framework that began with a consumer’s first-ever purchase in a  product category and described subsequent purchases as components of sequential stages. The theory was based on the notion that choices made by the consumer new to a market were driven by two competing forces: consumers’ desire to collect information about alternatives and their aversion to trying risky ones. The results showed the importance of accounting for product experience and learning when studying the dynamic choice processes of consumers new to a market. Ofir and Simonson (2001) in their study found that the customer evaluations of quality and satisfaction were critical inputs in development of marketing strategies. Given the increasingly common practice of asking such evaluations, buyers of products and services often knew in advance that they subsequently would be asked to provide their evaluations. In a series of field and laboratory studies, the author demonstrated that expecting to be evaluated leads to less favorable quality and satisfaction evaluations and reduces customer’s willingness to purchase and recommend the evaluated services. The negative bias of expected evaluations was observed when actual quality was either low or high, and it persisted even when buyers were told explicitly to consider both the positive  and negative aspects. Tamizhselvan and Vijayakumar (2002) analyzed the significance of personal characteristics of consumers in determining the brand preference for soft 14 drinks in Coimbatore district. The study also identified the factors considered important in buying behavior, the reasons of brand preferred by the consumers and the factors considered in the frequency of buying. It was concluded that the personal characteristics like sex, age, marital status, occupation, monthly income and expenditure, type of family and size of family had a significant influence on brand preference and buying behavior of the consumers. Bhattacharya and Sen (2003) tried to determine why and under what conditions consumers entered into strong, committed and meaningful relationships with certain companies, became champions of these companies and their products. The authors proposed that strong consumer-company relationships often resulted from consumers’ identification with those companies, which helped them to satisfy one or more important self-definitional needs. Aggarwal (2005) stated that when consumers formed relationships with brands, they use norms of interpersonal relationships as a guide in their brand assessments. Two relationship types were examined: exchange relationships in which benefits were given to others to get something back and communal relationships in which benefits were given to show concern for other’s needs. The conceptual model proposed that an adherence to or a violation of these relationship norms influenced the appraisal of the specific marketing action and also the overall brand evaluations. Erdem and Swait (2006) examined the role of brand credibility (trustworthiness and expertise) on brand choice and consideration across multiple product categories that vary in regard potential uncertainty about attributes and  associated information acquisition costs and perceived risks of consumption. It was found that brand credibility increased probability of inclusion of a brand in the consideration set, as well as brand choice conditional on consideration. It was also 15 found that although credibility impacts brand choice and consideration set formation more and through more constructs in contexts with high uncertainty and sensitivity to such uncertainty, credibility effects were present in all categories. Finally, the results indicated that trustworthiness, rather than expertise, affected consumer choice and brand consideration more. Simonson (2007) examined the basic assumptions underlying individual marketing and presented a process model of customers’ responses to customized offers. The model addressed (1) preference development (2) evaluation of customized offers (3) likelihood of purchasing the customized offers and (4) maintenance of relationships with one-to-one marketers. The analysis leaded to specific propositions regarding determinants of customers’ responses to customized offers. The author also discussed future research directions and managerial implications. It can be concluded that many studies have been done to study the various  factors related to impact of various attributes on purchase behavior, consumer perception, customer satisfaction and dissatisfaction, etc. A study is required to identify the attributes considered while purchasing and compare selected brands on basis of these attributes. CHAPTER-3 OBJECTIVES OF STUDY:- The present study aims at evaluating factors of 150 cc motorcycles affecting their purchase and on the basis of these factors to give suggestions to the brands to 16 improve the market share of their respective products. More specifically, objectives of study are: 1. To identify the attributes considered while purchasing the selected brands of  150 cc motorcycles. 2. To compare selected brands of 150 cc motorcycles on basis of attributes. 3. To study the consumer preferences towards the 150 cc Motor Cycles. 4. To study the factors that influences the purchase of 150 cc motorcycle. 5. To determine the need of purchase of 150 cc motorcycle CHAPTER 4 RESEARCH METHODOLOGY :- MATERIALS AND METHODS The present chapter describes the research methodology of the study. In order to satisfy the objectives, this chapter explains in detail the research methodology which is divided into five sections: Section 4. 1 deals with research framework; Section 4. 2 deals with population and sample selection; Section 4. 3 17 deals with data collection; Section 4. 4 deals with analysis of data and Section 4. 5 deals with limitations of the study. 4. 1 Research Framework The present study is based on the objectives of identifying the attributes considered while purchasing the selected brands of 150 cc motorcycles and to compare selected brands of 150 cc motorcycles on basis of these attributes in the city of Ludhiana. The study uses both primary and secondary information. The research design for the present study is descriptive. The motorcycles available for  the study are Bajaj Pulsar, Hero Honda CBZ, Honda Unicorn and TVS Apache. As it is clear from the objectives of the study, the study was divided into two parts i. e. to identify the attributes considered while purchasing the selected brands of 150 cc motorcycles and then to compare selected brands of 150 cc motorcycles on basis of these attributes. For both the objectives of the study, primary data was collected through a structured questionnaire. Then in order to arrive at the results proper statistical tools were used on the information collected from the respondents. 4. 2 Population and Sample Selection. ThepopulationofthestudyincludesthepersonsinLudhianacitywho owned a 150 cc motorcycle. For meeting the first objective, list of dealers dealing in 150 cc motorcycles in Ludhiana was prepared. Sample was collected in two stages. In the first stage, two dealers each of the four companies in the city were selected randomly from the available list of dealers for four companies. In the second stage of sample selection, service centers of each of the selected dealers 18 were visited. At each service center, 15 respondents were contacted. The sample size was 120. TVS Apache ?Gulzar Trading Company, Dholewal, Ludhiana ?TVS Gulzar, Near Aarti Chowk, Ludhiana 4. Honda Unicorn ?Sarvpriya Autos Pvt. Ltd. , Ferozepur Road, Ludhiana ?Pioneer Honda, G T Road, Dholewal, Ludhiana 4. 3 Data Collection Keeping in view the objectives of this study, both primary and secondary data were required. A structured and non-disguised questionnaire was prepared for  collecting primary information from the customers. Questionnaire is shown in Annexure-I. Questions were asked relating to their income, occupation, about factors which were considered by the respondents while purchasing a motor bike, 19 about factors influencing them to purchase, rating of different brands of 150 cc motorcycles and satisfaction level from the various motorcycles. The questions asked were multiple choice and open ended. Five points scale was used. For classification of attributes the following points were used: most important (MI), important (I), neutral (N), unimportant (UI) and most unimportant (M. U. I). Secondary data was collected from various journals /magazines, websites and dealers regarding the market performance of these motorcycles. 4. 4 Data Analysis The data collected with the help of questionnaires were analyzed with the help of percentages, means, weighted mean scores etc. In order to find importance given to various attributes of a 150 cc motorcycles by the buyer at the time of purchase, weighted mean scores were calculated and each attribute was ranked on the basis of weighted mean scores. Mean score was calculated for the questions asked on a 5-point scale. In the  5-point scale the respondents were asked to indicate their degree of importance they showed for various attributes related to the 150 cc motorcycles from most important to most unimportant. Scores were assigned from 1 to 5 for the degree of importance (1 for most important, 2 for important, 3 for neutral, 4 for unimportant and 5 for most unimportant). Frequencies were multiplied with their respective weights and aggregate values were found out. Mean score was calculated using the formula: Mean score = ? wifn/n i = 1 to 5 n = 30 for each brand respondents 20 where, wi = Weight attached for degree of importance  fn = Associated frequency n = Number of respondents. If the mean score was more than the middle point of the scale, it was concluded that the respondents by and large tend to agree with the statement. 21 RESULTS AND DISCUSSION This chapter contains the results and discussion of the primary data collected from the respondents. The study is conducted to identify the attributes considered while purchasing the selected brands of 150 cc motorcycles and to compare selected brands of 150 cc motorcycles on basis of these attributes. This chapter is divided into four sections: Section 4. 4. 1 deals with demographic profile of the respondents; Section 4. 4. 2 deals with identification of the attributes considered while purchasing the selected brands of 150 cc motorcycles; Section 4. 4. 3 deals with Satisfaction from selected brands of 150 cc motorcycles on the basis of various attributes. 4. 4. 1 Demographic profile of the respondents The demographic profile of the respondents has been classified on the basis of age, occupation, education and family income. 4. 4. 1. 1 Classification on the basis of age Age of a person is considered as an important factor in decision making and choice made by the person. The respondents were classified into four different age groups. ANALYSIS INTERPRETATION: On the overall most of the respondents i.e. 53 were below the age of 25 and about 47 in the age group of 25-35 and rest above 35. If we analyze for each motorcycle separately, it was seen that around 75% of motorcycle users in case of Bajaj Pulsar and Hero Honda CBZ and around 70% in case of Honda Unicorn and TVS Apache were below the age of 30 which eventually means that a major chunk of the motorcycle market includes youth only. 23 4. 4. 1. 2 Classification on the basis of occupation The respondents were surveyed about their occupation as it plays an important role in the purchase behaviour and affects consumer’s preferences. The student community dominates in all the four brands (about 70%), while the ratio business to profession is around 2:1 on average. 4. 4. 1. 3 Classification on the basis of education level The educational qualification also effects the behavior of a person as it shows how informed a choice was made while buying something. Also it is generally assumed that qualification is directly related to the kind of job a person is engaged in. Study and distance between me and my family are the other factors that lead to stress. In this focused assessment, I am focusing in assessing level of stress. I browse internet to gain more knowledge on my stress level. I assessed my stress level using â€Å"life change index scale/ The Stress Test†, written by Thomas H. Holmes and Richard H. Rahel. This stress test has three different rows including event, impact score and my score. As event adds up, there occurs increase in score. The higher the score, the chance of becoming ill will also be higher and also the change of returning back to normal health will decrease. LIFE CHANGE INDEX SCALE : THE STRESS TEST Life Change Units Likelihood Of Illness In Near Future According to the score interpretation presented above in the table, my level of score is 100 which is less than 150 so I have less risk of illness in my near future. As per the source, i came to know that stress is determined as the physical reaction to several events of our life in our daily way of living. According to Jennifer , fran and janat (2013) explain that the health-promoting behaviors of nursing students might be the key factor for their academic success and also facilitate them for post graduate practices . the health promotion behavior includes change in lifestyle , adjustment with new environment of study as well as hospital and development o, lifestyle, beliefs and thoughts, motivation health and promoting behavior. Practicing nurse can use these health f strength to cope with various people. How employee motivation and productivity get effected by gender My selected thesis topic basically lays emphasis on how employee motivation and productivity get effected by gender discrimination in workplace and how different variables effects under different envirnoment. Now I shall move to explaining the topic in detail. OVERVIEW: My research interest is in this field because I know the gravity of the situation and how important it is for both genders to treat each other equally. As we move towards development an integrated effort is needed and everyone has to do his/her bit. Women need to be looked upon as equals by men from the very start so that they can get good education and pursue good careers in the future. Gender discrimination is a very real and actual problem that is being faced by firms and more importantly women in our society. It is important to note that gender discrimination takes place not only at the workplace but in every walk of life for a common Pakistani woman. When being faced by pressure from all sides, it is very tough for the woman to carry out her day to day activities and work at her full Most of us wake up in the morning, go to college or our respective job and act in ways that are more or less our own. We respond to the atmosphere around and the people in it with little thought as to why what makes us do such things e.g. why we enjoy some activities more than others and why we fine some recreational activities better than others. All these actions are motivated by something. Motivation is defined as the forces either within or external to a person that arouse persistence and want towards completing a given course of action. Employee motivation affects productivity and part of a managers task is to channel motivation towards the accomplishment of organizational goals. Thus, a manager has to study that what motivates his employees and what influences their choice of action furthermore why they persist in that action over time. So the way people are treated deeply affects how they will perform at the workplace. Gender discrimination against someone will obviously affect his/her productivity; this study is intended to prove how deeply the two are connected to each other. Discrimination is treating of employees based on criteria that are not job related, these may include race, color, gender, ethnicity and religion. Organizations these days are moving towards diversity which means women and minorities will play a larger role in the workplace than in the past and it will be more important to keep them working at their optimum level if success is intended in the future. MANGERIAL CONCERNS: When someone in the workplace is judged, appraised, promoted or given a pay based on criteria which are not job related, discrimination occurs. This discrimination leads to the employee being demotivated because he/she knows that no matter what amount of work they put in, they will be reward on the basis of criteria which are not job related. My study is not entirely based on the wage differentials but also deals with motivational effects of discrimination at the workplace on the whole. The main motivating factor for employees has always been pay. There has used a huge gender gap in pay in Pakistan but has now decreased over time but still exists. This gap in motivation is mainly because of differences in characteristics of the jobs carried out, the labor market experience they bring to the job and discriminatory treatment of women by employers or co-workers (which will be my area of study). All these factors interact in many complex and different ways. Thus making it difficult to determine precisely how much of the difference can be attributed to discrimination. Women and men do differ greatly in their preference of jobs and the roles they play in families. Still, the skill set of a woman has now come much closer to a mans. As my thesis shall suggest, there is continuing discrimination against women in the labor market w hich leads to demotivation because there is loss of confidence for the worker. Confidence in self abilities and in the firm one is working for account as a great motivating factor. According to Maslows hierarchy of needs one of the pillars of motivation is to get appreciation for doing a certain task. Many women are raped, sexually harassed and given unfair treatment by the society leading to high rates of female illiteracy and prostitution. In my view, it is very important for the woman to be soundly educated because in our society the responsibility of raising children mainly lies with the mother. When the mother herself is not educated she can not possibly give her child the support and basic fundamental training needed to become a good human being. Moving to gender discrimination in the workplace regarding Pakistan, most of the women are house wives in our country and there are very few double income families. Although the gender gap in the workplace has reduced significantly over the past decade it still remains high with most of the working women mainly pursuing very low paid jobs e.g. teaching, nursing, receptionists and many of them work in houses as maids and helpers etc Term Working Definition Motivation [a] Motivation refers to the forces either within or external to a person that arouses enthusiasm and persistence to pursue a certain course of action. All the studies point out to a healthy working environment for both Men and Women so that they are more motivated producing better results for the companies as a whole. The areas of research on this topic in the past focuses on Law, job satisfaction, employee turnover, organizational costs, social responsibility and corporate culture providing insights into many factors influenced by gender discrimination and harassment. Almost all the studies focuses on problem faced by women from within the organization and social external factors involving discrimination and effecting productivity. Relationship between the variables dr awn in the previous studies shows the direction of the research and how the factors interrelate with each other. Studies show that people have protection against this menace of discrimination and harassment but its effectiveness is always challenged and debated for over some time. Law and justice are always closely looked upon when it comes to harassment at work place. A study Gender-Based Harassment and the Hostile Work Environment (Joshua F. Thrope) tests whether non-sexually motivated gender discrimination is as serious a factor in creating a hostile working environment as sexually motivated gender discrimination. Although Title VII of the Civil Rights Act of 1964 applies to all gender-motivated discrimination, in practice many lower federal courts make a distinction between sexually motivated gender discrimination and non-sexually motivated gender discrimination (gender-based harassment) in a work environment. This study illustrates a court case of Dwyer v. Smith in which a police officer alleged that her co-workers and supervisors engaged in a pattern of abusive conduct that created a hostile working environment. (Thorpe). The failure of the plaintiff to allege a case of sexual harassment proved to be fatal to her case. Sexual harassment is only a part of gender discrimination that female employees face in a hostile work employment. Ridicule, rudeness or insults directed at working women may not be sexually motivated but may still create a hostile working environment. The failure of courts to view gender-based harassment claims as actionable has reduced the availability and deterred the effectiveness of Title VII. The study claims that in order to recognise gender-based discrimination as actionable it must be severe or pervasive or it could be misinterpreted. Impacts and consequences have been explored in many previous findings and emphasis have been given on the nature and reason of harassment, but from within harassment sexual harassment is the concept which is quite highlighted factor discussed in findings as in, Recent Thinking about Sexual Harassment: A Review Essay (Elizabeth Anderson) discusses the wrongs of sexual harassment and presents three theories that capture a different aspect of sexual harassment. Dubois) tested the implication of sexual harassment on the organizational costs. The increasing costs of sexual harassment encouraged organizations to give attention to the issue of sexual harassment. These costs initially included litigation and associated settlements. However, with further research it was found that harassment can lead to an overall decrease in employee motivation towards the job resulting in increases in absentees, turnover, and requests for transfers, and use of mental health services, as well as decreases in productivity (Gutek Koss, 1993; Martindale, 1990; U. S. Merit Systems Protection Board, 1981 and 1987). This study states that results indicate that the total annual cost of sexual harassment in the U.S. Army in 1988 was over $250,000,000. This not only brought attention to the organizational costs of s exual harassment and also to the seriousness of the problem as well. However, this study concludes that increase in the proportion of females in the military would increase that part of the total costs of harassment associated with females and as a result the cost of sexual harassment may grow even more. Furthermore it implies that losing a higher rank female in the army due to sexual harassment would cost a staggering amount. Hence sexual harassment continues to be a threat not only to the working individuals but also harms the companies financially. Gender Mainstreaming and Corporate Social Responsibility: Reporting Workplace Issues (Kate Grosser, Jeremy Moon 2005) focuses on the potential of corporate social responsibility (CSR) to gender equality. The paper states that women are provided equal opportunity in the workplace by the combination of legal compliance, business care and social regulation (Dickens 1999) and the theory of CSR combines all these three notions. This study suggests that a reason for slow progress in reporting gender issues is the lack of platform for gender issues to be discusses. The study has highlights the under-representation of womens issues and has stressed on the need of women representation in company practices, as employees, community members, consumers and investors among other things. The impact of sexual harassment in a legal profession on job satisfaction is examined in The Effects of Sexual Harassment on Job Satisfaction, Earnings, and Turnover among Female Lawyers (David N. The results from American Bar Associations National Survey of Career Satisfaction/Dissatisfaction (1990) show that nearly two-thirds of female lawyers in private practice and nearly half of those in corporate or public agency settings reported either experiencing or observing sexual harassment by male superiors, colleagues, or clients during the two years prior to the survey. The study shows that overall job satisfaction is significantly lower among female lawyers who experienced or witnessed sexual harassment by male superiors and colleagues than among those who did not experience or witness such harassment. According to statistics shown in the study, job satisfaction among female employees is affected more than twice as strongly by sexual harassment than by t heir annual income. The study also implies that there is a direct relation between sexual harassment and intention to quit current employment. However, the study was limited by the fact that the survey did not refer to the degree of harassment. Implementation Mechanism (Shamreeza Riaz) discusses the provision of law related to sexual harassment at workplace and the effectiveness of its implementation. This study was conducted in Islamabad and Rawalpindi. Interviews were conducted with the work force of organizations, women activists, NGO workers and educational institutions. The writer argues that women participation in the making policies and in decision making can lead to a prosperous nation. However, the true potential of women is hindered due to the difficulties that they face at the work place. The Protection against Harassment of Women at the Workplace Act 2010 provides the definition and kinds of harassment at the workplace. According to the study, in 20-30% sexual harassment cases, women remain silent because of their dignity and self respect. 70% of the women are victims of physical harassment and verbal and other kinds of harassment. Crain) aims to show how the adoption of sophisticated forms of marketing are distinct from the workers physical and mental labour. The study reveals the case of Jespersen v. Harrahs Operating Co. in which the court rejected a female bartenders Title VII challenge to the workplaces policy that women wear makeup, which she found sexually demeaning. Employers sophisticated marketing techniques sometimes create a property like interest and employers take advantage of their employees outside of their usual work by forcing them to propagate company brands outside of the workplace. Transforming discriminatory corporate cultures (Cheryl L. Wade) discusses gender equality in corporate environment. The writer argues that companies can only change if men change. She states that even if men witness discriminatory behaviour or harassment in their workplace, they fail to take necessary action that could promote gender equality. Many male managers may seem to support gender equality but still ignore gender conflicts in the work place. If the CEO of a company strives to bring a culture of gender equality then the workers will follow his example. Moreover, the writer states that sometimes women allow sexist comments and jokes to go unnoticed in an attempt to show that they belong to the right workplace. The corporate workplace also seems to work on the expectation that women of colour can be given jobs that are not valued in the corporate context. Hence, such negative stereotypes adversely affect the performance of women in the workplace. As the relationship between mana gement and its employees plays a central role in a companies success, it is necessary that problems of workplace discrimination be dealt with. The study Gender Justice and Its Critics focuses on the judicial practices and laws on gender discrimination. The article underlines the traditional treatment of women and the current condition of women. Women were victimized by the laws made to protect them by giving decision making powers to the male members. The writer states that in contrast to these laws, the remedial laws such as prohibition of sex-based discrimination in workplace have empowered women to make their own decisions. Laws which tried to prevent discriminatory practices have created distinct profession for men and women. Furthermore, Gender Justice claims that it is not opposed to the needs of working mothers but offers that parental benefits be given to both males and females. The study The Price of Man and Women: A Hedonic Pricing Model of Avatar Attributes in a Synthetic World (Edward Castronova 2003) investigates the demand of physical attributes and qualities of the social world. The study examines the computer generated avatars which are both male and female. However, the hedonic price analysis suggests that the female avatars are available at a discount and that there is less preference to have a female avatar. As this physical difference is not real in the synthetic world, this reluctance can be explained by the general assumption about the effectiveness of the female avatar. However, the study does not indicate whether this is arises from a prejudice on behalf of the population or simply the numbers indicate that more male players choose male avatars. This article was chosen because of the importance it holds in outside world other than corporate sector to give out an overview on the gender based difference one holds in his mind. They were shortcomings and left out concerns in those previous studies which can be looked upon on the basis of variables and introducing more measurable models which could relate and interlink the variables in appropriate and a strong way. John Miltons Paradise Lost Essay -- essays papers

John Miltons Paradise Lost John Milton’s Paradise Lost is a religious work, and is in many ways an autobiography of Milton’s own life. John Milton was raised catholic and converted to Protestantism. Later in life he became a Calvinist. His strong Calvinists beliefs can be seen throughout Paradise Lost. It was Milton’s desire to be a great poet, but he did not believe that was his purpose in life. He believed that he had been put here to serve God, and that any thing that he wrote should be in one way or another related to that purpose. In this way Milton felt that in writing Paradise Lost not only was he writing the epic poem he had always wanted to, but also fulfilling his godly purpose here on earth. At the time that Milton was writing Paradise Lost he was a prisoner in his home and to his blindness. He had been involved in the rebellion with Cromwell when the King had been executed and the monarchy had been run out of England. When Cromwell died and the King returned to power he was forced to go into hiding and no longer had any rights of an English man. If he had come out of hiding he most likely would have been executed for treason. He had also lost his sight completely and was being taken care of by his daughters. The subject of Paradise Lost is man’s disobedience and how disobedience leads to the loss of happiness. He is dealing not only with the disobedience of Adam, Eve, and Satin, but also with his own disobedience. Different autobiographical issues are dealt with through Adam and Satin. Adam seems to represent his sins against God, which led to his blindness, and Satin could represent his disobedience to the King. The first book deals with the war in heaven and the devils being sent out into ... ...ventually die for their sins. Being kicked out of the garden also has some autobiographical significance in the life of Milton. He loved gardens and both of his punishments, blindness and being imprisoned in his home made it impossible for him to enjoy them. In the last book Michael shows Adam what is to come for the human race. This gave Adam some hope for the future and makes it easier for him to carry on after falling from God.
